Abstract: The main purpose of this study is to explore some factors which affecting the practice of hotel training effectiveness evaluation, and to study in what manner the hotel industry's particularity determining the hotel training evaluation practice, and to ascertain the suitable levels of hotel industry's training effectiveness evaluation. Based on the literature review, the author tested the applicability of Kirkpatrick's Four Level Training Effectiveness Evaluation Model and Phillips' ROI Model in some Xian hotels which being managed by famous hotel management co. by conducting in-depth personal interviews. Based on the interview result, the author set up a theoretic model of affecting factors on the hotel industry's training evaluation. The study result shows that: (1) the Level 3 is the top level having been conducted in real practice of Xian hotels' training effectiveness evaluation; (2) the Level 4 of Kirkpatrick Model and Phillips ROI Model are not suitable for the hotel industry's practicality of training effectiveness evaluation; (3) the hotel's industry particularity, purpose of hotel training, purpose of hotel training evaluation, hotel's organization setup, evaluation data's collection and separation determine the hotel's evaluating level and manner; (4) the "intangible" soft data is predominated in the practice of training effectiveness evaluation in hotel industry; (5) the Level 3 evaluation should be the main evaluating level in the hotel industry. Based on the study result, the author deems that unless a hotel choose the right tools and manners to conduct its evaluation following the industry's particularity, it will never get the real result the hotel wanted, and will lead the evaluation to a wrong area.
