dcterms.abstractThis study examines whether team-level leader-member exchange(ALMX) affect team performance and team innovation and whether team-level team-member exchange(ATMX), relational conflict, team reflection can mediate the effect of ALMX on team performance and team innovation. One hundred and forty-eight teams from Beijing mobile company and a telecommunications equipment company in Shenzhen participated this study. Results of a series of correlation analysis, reliability and comformatary factor analysis and structural formulation analysis show that ALMX is positive related to team innovaton and ATMX, relational conflict, team reflection can mediate their relationship by two steps. Specially, relational conflict and ATMX fully mediate the influence of ALMX on team reflection; whereas the team reflection fully mediates the influences of ATMX on team innovation. ATMX is positively related to team reflection and the later related to team innocation positively too. Relational conflict has an indirect effect on team innovation through team reflection. Relational-conflict is negatively related to team reflection and the later related to team innovation positively. Implications for LMX theory and team process and dirction for future research and application are discussed and recommendations proposed.en_US
