Abstract: Internship program is an important sector in hotel management education. It is significant because it provides the common benefits of the hotels and students. Through internship, a student can preliminarily accomplish the psychological transformation from ideal to reality and role transformation from student to employee. It is an effective way for the student to adapt to the new position within a short time. It is helpful for the design of students' personal and profession career development. It provides the opportunity for the hotels and students to know each other better. Hotels may retain outstanding graduates as future management talents. Internship project is helpful to solve the problem of management talent shortage in China's hospitality industry. At present, major problems in the internship practice are the unsatisfactory learning outcomes and the high turnover rate of interns. This research attempted to study the domestic and international internship projects in the Jinling Hotel Group. Through comparing opinions of students with different cultural background, education and major of study, this research summarized the internship implementation experience in the Jinling Hotel Group. Suggestions for improvement measures will enhance the effectiveness of internship programs and the training of practical and internationalized talents. In this research, seven chain hotels managed by the Jinling Hotel Group were studied by a written survey. One professor in a university's Hospitality and Tourism Management program and five senior managers in hotels were interviewed. The major findings of this research were as follows: For domestic and international internship projects, based on students culture backgrounds, there are many common points in aspect of how to improved the effectiveness of the program. More attention needs be paid to the psychological transformation of non-hotel management major students. Different characteristics of the students with different education backgrounds also need to be concerned in the internship program. For domestic colleges, the cooperation with hotels should be strengthened in terms of the planning, preparation and implementation of the internships. The long-term cooperation between Jinling Hotel and colleges is an effective model to ensure the effectiveness of the internship program that may be of high value for other operations in the hospitality industry to follow. In an internship project, an effective implementation plan should be introduced which includes the recruitment plan and preliminary career development plan. To place students into suitable positions for practice according to their strengths, to trace the psychological transformation of students so as to give them timely encouragement, and to help them plan their personal development, are the most effective measures to reduce the turnover rate of interns. At the same time, these measures should solve the problem of talent shortage and young people's problem of lacking dedication to careers in the hospitality industry.
