A social psychological analysis on employee turnover in Hong Kongen_US
Turnover has been a serious problem that plagues companies worldwide. It represents a huge cost to the company, both in terms of monetary costs to replace an employee, as well as the intangible influences such as low morale and deterioration in quality. Therefore, it is important to examine the various causes of turnover. In view of the insufficiency of psychological and sociological models that currently dominate the literature, we develop a novel model that is based on the social exchange theory from the social psychology discipline applying in the workplace. It argues that, while the psychological factors such as personality, work conditions, job satisfaction, and organizational commitment all have influences on turnover, the sociological factors including employee demography and industry employment rate act as moderating factors that determine how strong the psychological factors could lead to actual turnover. We test the hypotheses that underlie the theory by the use of electronic questionnaires distributed to a high-technology company in Hong Kong. We then perform statistical analyses based on the data obtained, and demonstrate the validity of our social exchange model. Finally, we suggest some implications from our research.en_US
