Abstract: 上下级关系的研究在学术领域已经非常广泛,传统的研究基础主要是基于"角色理论"来展开的。但是,本文通过实践观察发现,有这样一组特殊的上下级关系,它打破了等级差异带来的角色束缚,以合作伙伴的形式存在,而且实践证明这种上下级关系能够带来非常积极的组织成果。由于相关领域的理论研究尚属空白,本文结合实践观察及商业领域中“伙伴关系的研究,提出了“上下级伙伴关系的定义及测量维度,并从“上下级契合(Fit)的角度,探讨了目标兼容及价值观相似对“上下级伙伴关系的影响。本研究采用问卷调查等方法,向27家商业银行的89个基层团队发放调查问卷,收取了300组领导与下属的结对问卷。本文运用SPSS 18.0 和AMOS 17.0统计软件进行信度检验、相关分析及回归分析,主要研究结果如下:1)上下级伙伴关系具有五个维度:依赖、长期合作的意愿、适度妥协、弱化等级束缚、投缘;2)目标兼容对上下级伙伴关系没有显著影响;3)价值观相似对上下级伙伴关系具有正面影响;本文此进一步延伸研究了“价值观相似对“上下级伙伴关系五个维度的影响,结果证明:价值观相似对上下级之间的依赖、长期合作的意愿及投缘起到显著的正面影响;价值观相似对上下级之间适度妥协、弱化等级束缚没有显著影响。本研究是基于实践观察及商业领域合作伙伴关系所进行的一项前瞻性研究,开辟了上下级关系研究的崭新研究领域,在理论创新方面有较为突出的贡献。同时,上下级伙伴关系的研究结果也将为管理实践带来深刻启迪,有助于培养、发现人才,提升团队竞争力。
