Abstract: 在复杂多变的商业环境下,越来越多的组织采用虚拟团队的形式来协调使用分散的知识,以提高团队解决复杂问题和高效决策的能力。然而,大量研究指出虚拟团队在沟通协调和整合利用知识方面面对严峻的挑战。鉴于现有文献对于虚拟团队知识资源整合对团队绩效的影响研究不足,尤其是针对内隐协调这一重要的团队协调手段的作用机制存在理论空白,本文以企业知识基础理论为理论基础,探索团队虚拟度如何影响团队知识集成、内隐协调对虚拟度和知识集成之间关系是否具有调节作用、以及内隐协调对于知识集成和团队绩效的直接影响作用。本文先通过焦点小组的深度访谈进行定性研究,基于现有文献中内隐协调的概念性描述对其测量量表做进一步的丰富和完善,再通过对来自四家企业的81个知识型工作团队的问卷调研数据分析检验本文的理论模型及假设,并讨论对理论研究和管理实践的贡献和启示。
