dcterms.abstractOrganizational socialization is important for new employees during their initial period of employment as it shapes subsequent attitudes and behavior. It is the process to learning continuously of being a part of number and approaches the same objects with organization. Based on many literature reviews, the gaps of pre-entry expectations and post-entry perceptions of work values influence new employees' socialization outcome. Firstly, the purpose of this study is to examine the relationship of the unmet expectation and job satisfaction, turnover intention. Secondly, the purpose of the study is to find the influence of the moderators, e.g. Leader-member Exchange, Team-member Exchange and Subjective Norm, on the between job expectation gaps and socialization outcomes. A sample of 155 new employees responded to a self-administered questionnaire in 12 hotels in Zhejiang Province of China. After data analysis, the results show: (1) There are a significant difference between pre-entry expectation and post-entry perception of new employees. (2) The gap of expectation and perception has partly impacts to job satisfaction and turnover indention of new employees. (3) LMX, TMX and SN produced a moderating effect on socialization outcome partly. (4) There is a significant difference in newcomers' socializational outcome in terms of newcomer's education level,en_US
