Abstract: 摘要:本研究基于社会交换理论,聚焦研究服务型领导对员工创造力影响的作用机制。服务型领导理论的研究始于1977年左右,但其前因结果的影响机制研究于二十一世纪初方发展起来,而实证研究并不多。本研究构建了以团队内信任、团队心理安全为中介变量,服务型领导真实性和操弄性归因为调节变量的研究模型。采用量表的方法收集数据,应用回归分析方法,以上海某大型通信合资企业的来自163个研发团队的1658人的研发人员的调查数据验证对本研究提出的假设。研究结果发现,服务型领导与员工创造力显著正相关,团队心理安全中介服务型领导和员工创造力的关系,同时也发现服务型领导-团队内信任-团队心理安全-员工创造力这一间接路径关系;服务型领导的真实与操弄性归因调节服务型领导与团队内信任、团队心理安全之间的关系,有趣的是,与本研究理论预期不一致,发现服务型领导操弄归因也正向调节服务型领导与团队内信任、服务型领导与心理安全之间的关系。操弄归因看似不令人满意,但是可能实际上给员工带来了一种认知确定性,服务型领导的行为一旦在员工确认了领导意图的归因之后,就有利于员工增强团队内信任和提升他们的心理安全感。研究团队领导的服务型风格与员工创造力的影响机制,对团队管理,特别是高新技术企业的创新研发的管理有一定实际借鉴意义。
