dcterms.abstract | 随着人才在现代企业中的价值的显著提升,员工的学历也在不断提升。然而,企业应当如何培养或者更好培养具有博士学历的高潜员工,尤其是研发岗位以外的管理岗位,已有文献缺乏相关研究。B 公司的"未来领袖"计划以获得博士学位的员工(以下简称"博士员工")为特定培养对象,致力于将其培养成中、高层管理人才,支撑公司业绩可持续快速发展。公司内外部对比显示博士员工的成长速度显著高于内外部的平均水平。为了研究博士员工快速成长背后的原因,本研究采用员工组织关系理论作为基础,引入社会网络中心性的概念,来构建研究模型。本研究从B 公司抽取一个包括120 名博士员工和120 名非博士员工的便利样本,使用问卷测量自评的员工组织关系(诱因提供和贡献期待)和他人评价的社会网络中心性,以及基于客观数据的职业发展——年总收入增幅和职位晋升幅度。研究发现,社会网络中心性在员工组织关系的两个维度诱因提供和贡献期待与职业发展的关系中分别扮演了不同的角色,在诱因提供对职业发展的影响中,起到了中介的作用;在贡献期待对职业发展的影响中,起到了调节作用。本研究具有理论意义和实践价值。在理论层面,本研究将员工组织关系通过社会网络中心性与职业发展建立起了联系,发掘了社会网络中心性对职业发展影响作用的两种机制,拓展了社会网络中心性在理论层面的应用空间,为研究职业发展提供了新的理论视角。在实践层面,本研究检验了培养博士员工快速成长的路径以及机制的合理性,为企业对高学历、高潜力员工的选拔、培养以及职业发展等实务工作提供了借鉴。 | en_US |
