dcterms.abstract | 在竞争激烈的当今社会,企业为了快速响应市场变化,提高创新力和竞争力,从而鼓励员工积极建言。有效的建言可以帮助企业优化组织流程、提高组织绩效,最终能更好地应对激烈的竞争和不确定的商业环境。另一方面,有效的建言行为也能够提高个人的工作绩效和个人价值等,因此,建言行为引起了社会和学术界的关注。在现有的学术研究中,从对建言定义和类型的分析到探究影响建言行为的因素,以及建言被采纳后带来的结果,此外,对建言行为研究的更多的是聚焦于如何更大程度地发挥建言行为,对建言具体内容关注的很少。并且,少有研究去分析建言议题从提出被认可到落地实施的整个过程的内在机理,其中领导在实施议题过程中的心理机制也还不是很清楚。为了尽可能全面地分析建言议题实施整个过程的前因后果,本研究基于计划行为理论,从团队层面和议题内容层面出发,分析建言议题特征对领导实施议题心理机制和议题实施程度的影响,并进一步探究议题实施的程度对最终团队安全绩效的影响。其中将领导的政治技能、领导的地位、领导的权力作为调节变量来考虑。基于前人研究的基础之上,我们建立概念模型和变量间的假设关系,设计了研究的调研流程和问卷,最后用SPSS24.0、M plus 8.3、R3.6.0 软件针对收集到的245 条有效数据进行了数据分析,包括描述性统计、信效度分析和假设验证。最终的数据结果表明:(1)议题的重要程度正向影响领导实施议题的动力,但是议题重要程度对议题实施程度的影响不显著。(2)领导实施议题的动力在议题重要程度对议题实施程度的路径中未能起到中介效应,但是领导的地位在议题重要程度通过领导实施议题的动力对议题实施程度的路径中有调节效应,并且领导地位在领导实施议题的动力和议题的实施程度之间有调节效应。(3)领导的权力正向调节领导实施议题的动力对议题实施程度的影响,但是在议题重要程度通过领导实施议题的动力对议题实施程度的路径中没有调节作用。(4)领导政治的技能在领导实施议题的动力与建言实施程度之间没有起到调节作用,并且在议题重要程度通过领导实施议题的动力对议题实施程度的路径中也未能起到调节作用。(5)团队安全绩效与领导对议题的实施程度没有显著的线性关系。本研究的结果具有一定的理论意义,并且给团队有效运作带来了管理启示。 | en_US |
