dcterms.abstract酒店因 "服务" 而存在。在酒店的实际管理工作中,标准化管理(SOP) 已无法满足顾客的需求,越来越多同质化的酒店让人感到乏味。如何加强员工服务水平或者亚洲范式酒店中所谓的 "心件",以让顾客感受到 "恰到好处" 的愉悦之感显得格外重要。与此同时,在全球化趋势下,情景化、本土化研究日益繁荣。在中国社会急剧变革的背景中,本土酒店也需要适应国情的管理方式。组织公民行为指员工在组织内表现出有利于组织的自发性角色外行为。在酒店中,员工组织公民行为在提高服务质量方面具有积极作用, 是 "心件" 的一个可行的观测变量。而在中国现代化进程中,中国传统文化是否还具有现实价值与影响力?作为根植于中国传统文化的本土领导方式——家长式领导对酒店员工组织公民行为又有怎样的影响?为此,本研究构建了家长式领导与组织公民行为的关系模型,并以类亲情交换关系作为中介变量,将个人传统性与个人现代性作为调节变量。通过问卷调查获得 609 份国内酒店样本数据,实证分析结果表明,仁慈领导和德行领导分别对组织公民行为产生正向影响,威权领导则与组织公民行为呈正 U 型曲线关系,并且类亲情交换关系在其中起到中介作用。个人传统性和个人现代性则分别起到正调节和负调节作用,即对于高个人传统性员工而言,家长式领导三个维度对组织公民行为的影响更强烈;对于高个人现代性员工而言,家长式领导三个维度对组织公民行为的影响更微弱。本研究,在理论上丰富了中国情景下家长式领导与组织公民行为的研究,拓展了类亲情交换关系的研究边界,并探讨了文化价值观的作用,为亚洲酒店范式的存在提供了理论上的可能性。在实践上,本研究为酒店中的 "心件" 提供了思路,为酒店领导/管理者如何促进员工用心服务提供了管理上的启示,并对于中国情境下酒店的管理实践提供了本土化的解决方案。en_US
