Abstract: 伴随着新生代员工成为酒店劳动力市场的主体人群,在员工离职率居高不下的行业背景下,开展基于工作价值观视角的新生代员工职业嵌入结构及内涵研究不仅可以填补有关新生代员工在特定行业中留职动力的理论研究,也可以为酒店行业在理解新生代员工的工作价值观基础上采取有效措施留住新生代员工提供很好的借鉴意义。本文聚焦高端酒店新生代员工——主要是8090后劳动群体,借助工作价值观(Work Value)、工作嵌入(Job Embeddedness)、职业嵌入(Occupational Embeddedness)、新生代员工(New Generation Employee)等相关理论与观点,运用质性研究中的文献研究法、焦点小组访谈、个人深度访谈、社交媒体交流等研究方法,收集了35名8090后新生代员工的访谈文字转换资料共计近二十万字,遵循扎根理论研究范式,通过开放式编码、主轴编码和选择编码构建理论模型,对高端酒店新生代员工工作价值观形成的影响因素,工作价值观的结构内涵,职业嵌入的维度结构及内涵进行了详细深入地分析并提出11个理论命题,并得出以下研究结论: 结论一:影响高端酒店行业新生代员工工作价值观形成的因素是全方位的,体现在社会、行业、组织、群体和个人特质五个层面12个具体角度;结论二:高端酒店新生代员工工作价值观有着深刻的时代与行业烙印,共有追求舒适、追求职业发展和追求个人成长三个维度8个具体角度的结构;结论三:由特有的酒店行业新生代员工工作价值观导致的职业嵌入行为及其与工作价值观相互影响的机制研究是以往相关研究中未曾提及的这种机理同时很好地解释了新生代员工的价值追求与留职动因。结论四:职业认同理论可以作为职业嵌入的构成维度之一纳入职业嵌入理论范畴,其与自我认可、社会联结一起分别从个体、工作、社会三个递进的层面构成酒店行业新生代员工职业嵌入的结构维度。结论五:从留职视角对于新生代员工进行的研究在填补相关研究空白的同时,为酒店行业从正面工作价值引导新生代进入这个行业并长期发展下去提供了有益的借鉴。结论六:本研究提出的将职业认同理论纳入职业嵌入行为结构维度是对职业嵌入理论拓展的有益尝试。最后,文章根据研究结论对酒店行业和酒店职业教育提出了十项建议。
