Abstract: | 新经济时代,员工被认为是企业最重要的可支配性资源。因此,对于酒店这一劳动密集型行业而言,对员工工作满意度的关注与重视成为企业存在和发展过程中一个历久弥新的话题。同时,管理者领导行为风格的差异直接影响员工对工作满意度的评价。随着市场经济日益进入全球化,科技与信息瞬息万变,一种新型的区别于以往顶端运筹管理模式、自下而上的谦逊型领导理论应运而生,并被论证对组织与个体等多方面产生积极影响。 本文立足于酒店行业,探讨这种新型的谦逊型领导的三个行为维度对员工工作满意度的影响及其边界条件。通过对国内某酒店集团共 655名酒店员工分三阶段开展问卷调研,并采用结构方程模型对有效问卷进行数据分析。本研究发现:(1)谦逊型领导"正确认知自我"与"可教性"两个维度对员工的工作满意度具有显著的正向影响,但谦逊型领导"欣赏下属能力与贡献"的维度对工作满意度的影响不显著;(2)组织支持感在谦逊型领导"欣赏下属能力与贡献"与"可教性"两方面与工作满意度之间的正向调节作用显著,但在谦逊型领导"正确认知自我"维度与工作满意度之间的调节作用不显著。 本研究首次从谦逊型领导三个不同维度分析其对酒店业员工工作满意度的不同影响强度以及组织支持感在此过程中的调节作用,进一步拓展了谦逊型领导这一较新的领导力理论,对其影响因素及边界条件的探讨有一定理论贡献。在实践上,本研究的结果也有助于酒店对谦逊型领导的准确评估及培养,同时关注员工对组织支持的感知度,藉此有效提升员工工作满意度,从而使酒店实现并加强持续性发展与竞争优势。 |
