dcterms.abstractData from a survey of 124 employees in a public hospital were used to provide a field test of the role of pay equity within the framework of equity theory. Two measures of pay equity perception were employed to examine their relations with a variety of attitudinal and behavioral reactions. Multiple regression analysis was performed to identify determinants, consequences of the perception and its role as a mediator. Finally, the perception with respect to four different referents were compared as to their relationships to various attitudes and behaviors. The results indicated that the determinants of pay equity perception were education level and salary level, and the perception had significant impacts on pay satisfaction, job satisfaction and turnover intention but not necessarily on organization commitment and extra-role behavior. In addition, the impact of the two determinants on pay satisfaction, job satisfaction and turnover intention was not direct - it was mediated by the perception. Although the perception was measured by two different methods, the results for predicting various attitudes and behaviors were very similar. Finally, findings suggested that the four types of pay equity perception related differentially to different attitudinal and behavioral reactions but the relationships were not as hypothesized perhaps due to a high multicollinearity among the four pay referents.en_US
