Abstract: | 本论文从团队学习和内部知识扩散的视角,采用多层次研究方法探讨个体成员的外部学习(个体层面)如何影响团队内部成员之间的一对一知识分享行为(二元关系)进而如何影响团队绩效(团队层面)。本文对一个知识密集型科技企业的 28 名团队领导及其 119 名成员三个阶段的工作进行了研究。结果表明,个体成员外部学习有助于团队内部的一对一知识分享,而团队内部的一对一知识分享可以提高团队绩效;另外,知识分享者的外部学习行为与面向其他团队成员的知识分享行为受到分享双方任务互依性的调节,并不受分享双方相对地位差的调节。本研究将是现代知识管理理论的有益补充。 |
