Abstract: 2020 年 9 月,中国提出了“双碳”目标,其核心在于构建以新能源为主导,逐步替代传统能源的新型电力系统。为了在能源绿色转型中求生存谋发展,传统煤电企业纷纷将企业社会责任纳入发展战略,积极探究如何将外源性的压力挑战转化为内生发展动能。目前,学术界对企业社会责任的研究大多聚焦宏观层面的外部利益相关者,较少从微观层面探究即员工感知的企业社会责任作用及相关机制。为了弥补理论研究不足,为煤电企业困境探索管理解决思路,本研究聚焦员工感知的企业社会责任对员工工作投入和工作绩效的影响,探讨相关作用机制的形成,并分析工作意义、工作重塑的中介作用。通过问卷调查实证研究表明,员工感知的企业社会责任与工作投入和工作绩效正相关,员工感知的企业社会责任与工作意义正相关,工作意义与工作重塑正相关,工作意义和工作重塑在员工感知的企业社会责任与工作投入和工作绩效之间起连续中介作用。由此,对煤电企业面临的挑战提出相应策略:一是通过多种途径提升员工感知的企业社会责任;二是多维度激发员工感知工作意义;三是科学适度鼓励员工开展工作重塑。总体而言,本研究立足于管理学研究鲜有涉及的能源行业煤电企业,以期对煤电企业管理实践和企业社会责任理论研究有所贡献。
