Abstract: | Team structures are prevalent in modern organizations with hotels being no exception as they rely on various teams to manage different functions, including front office, housekeeping, sales and marketing. The hotel industry is highly sensitive to external changes in societal and economic dimensions, as demonstrated during the COVID-19. Navigating these challenges and ensuring market adaptability and team stability necessitate effective team innovation and conflict management facilitated by hotel management. Although the importance of teams has been widely recognized by hotels, there exists a research gap concerning the impact of team-oriented human resources (HR) practices on team innovation and team conflicts, mediated by team goal orientation. To bridge this gap, this research delves into the effects of different team-oriented HR practices and team goal orientation on team innovation and conflict. The ability-motivation-opportunity (AMO) model is adopted to develop a scale to measure team-oriented HR practices while goal orientation theory is applied to conceptualize team goal orientation, which composed of three factors: learning goal orientation, performance prove goal orientation, performance avoid goal orientation. The mediating role of team goal orientation, is in the relationship between team-oriented HR practices and team innovation and team conflict is also tested. This study adopts a mixed-mode approach combining qualitative and quantitative methods. Since the scales used in previous study on team-oriented HR practices are inappropriate in terms of generalization and application in the hotel industry, the study modified a valid and reliable team-oriented HR practices scale through thorough literature reviews, in-depth interviews with hotel HR experts, validation items inclusion and pilot test. Quantitative methods are used for instrument validation and hypotheses testing. 81 teams from sales and marketing, front office, housekeeping and food and beverage teams of hotels in China are surveyed. The data collected is divided into two subsamples. One is used to reduce the measurement items by conducting exploratory factor analysis (EFA), and the other is used to assess the validity of the scale by adopting confirmatory factor analysis (CFA) by using Mplus. SEM was conducted to investigate the proposed theoretical model. In addition, this study offers several theoretical contributions and practical implications. First, incorporating the AMO framework, a reliable team-oriented HR practices scale tailored to the hotel industry was developed. Second, it enriched the application of AMO model in hotel HR practices. Third, the scope of goal orientation theory has been broadened in the context of hotel research. In terms of practical implications, this empirical study provides valuable insights for hotel managers seeking to improve HR practices to promote team innovation and decrease team conflict, which are of great significance for the survival of hotels facing ever-changing markets, ultimately enhancing the competitiveness of the hotels. The study also clarifies the value and significance of team-oriented HR practices in the hotel industry, helping managers realize the importance of HR practices to enhance the competitiveness of hotels, so that they can provide a better understanding of whether and how the hotel industry should develop and implement team-oriented HR practices in the future. Moreover, this study applies the goal orientation theory into the field of hotel HR management which helps hotel managers to further understand the theoretical basis of team management in order to use team goal orientation to shape team behavior and enhance team performance. |
