Abstract: Since ancient times, errors have been inherent in people’s daily lives. The understanding of errors has evolved from strict control to investigating their potential positive impact. In the hotel industry, which greatly emphasises service standards, the perspective of hotel managers towards employee errors is significantly important. To address the universality and influence of errors, research in organisational psychology has developed an error management theory system with an error management culture as its foundation. Error management culture emphasises adopting an accepting and tolerant attitude towards errors. Existing studies have revealed various positive effects of error management culture on employees and organisations; however, potential drawbacks remain unexplored in Chinese and international academic circles. Given that the hotel industry constantly faces performance pressure, investigating the consequences when employee error behaviour arises due to such pressure is crucial. Understanding the effect of tolerance for errors on employee compliance with rules is highly important for the sustainable development of organisations and the overall healthy functioning of society.
Therefore, this study takes performance pressure as a moderating variable to investigate the relationship between error tolerance and rule compliance. A total of 238 valid questionnaires from hotel employees were gathered from two hotels in China. This study used SPSS 27.0 and AMOS 23.0 to analyse the data and drew the following conclusions: (1) Error tolerance is positively related to employee rule compliance; (2) and performance pressure moderates the impact of error tolerance on employee rule compliance. In particular, the positive relationship between error tolerance and rule compliance is expected to be weaker with high performance pressure.
This study focuses on hotel employees and explores the moderating role of performance pressure in investigating the relationship between error tolerance and rule compliance. This emerging research perspective improves theoretical explorations of the effects of error-tolerant environments, contributing significantly to studies on deviant management culture and providing a novel perspective and empirical evidence for further academic research. Moreover, it provides suggestions for management practices and operational activities for human resources from the perspective of managing performance pressure and cultivating an error-tolerant culture.
