Abstract: 在数字经济蓬勃发展与全球公共卫生危机的双重冲击下,传统导游行业经历了前所未有的挑战。互联网技术的迭代重塑了旅游产业格局,在线旅游平台的崛起加速了行业变革,而 COVID-19 疫情的全球大流行更使旅游业陷入长达三年的停滞期。随着疫情防控政策的优化调整,旅游业呈现快速回暖态势,但行业复苏面临人才短缺的严峻挑战。本研究以职业承诺为核心,通过混合研究方法揭示导游从业者的职业发展机制,旨在为破解 “需求激增与人才流失” 的行业困局提供理论支撑和实践路径。数字经济时代,传统导游服务的价值链条被 OTA 平台解构,从业者的专业价值面临被技术替代的危机。COVID-19 疫情导致全球旅游业损失超 2 万亿美元,我国导游从业人员数量在 2020-2022 年间锐减26.8%,行业人才储备严重不足。当前,在后疫情时代,旅游需求报复性增长与职业污名化加剧的矛盾凸显:社交媒体对个别负面事件的放大传播,使得 “强迫购物” “服务欺诈” 等刻板印象固化为职业标签,导致从业者身份认同危机与职业承诺衰减。这种供需结构性矛盾不仅影响行业服务质量,更制约着旅游经济的高质量发展,探究职业承诺的影响机制具有迫切的现实意义。本研究采用混合研究设计,通过叙事分析法对导游从业者开展深度访谈,提炼出职业形象感知、污名应对策略、组织支持体验等核心范畴。继而基于资源保存理论,通过分层抽样进行问卷调查。采用结构方程模型验证理论假设,结合响应面分析法揭示变量间的非线性关系。
理论层面,本研究拓展了资源保存理论在服务业的应用边界,构建了包含文化情境因素的职业承诺整合模型。实践层面,本研究提出 “三维赋能” 策略:个体层面建立污名应对培训体系,组织层面完善资源补偿机制,政策层面推进职业标准立法。建议文旅部门建立导游职业发展指数,将职业形象建设纳入目的地营销体系,为行业可持续发展提供制度保障。
综上,本研究创新性地将时间维度纳入分析框架,发现职业承诺存在非线性演变规律,为理解后疫情时代服务业人才流动提供了新的视角。后续研究可拓展至跨境导游、线上导游等新兴群体,持续跟踪行业数字化转型对职业承诺的影响。
