| dcterms.abstract | 随着酒店业竞争日益加剧，如何激发第一线员工的主动性与正向情绪，成为组织管理的重要课题。以往文献已指出工作意义感对员工幸福感与工作满意度的正向影响，但对其如何透过心理资源转化为积极行为，特别是主动服务绩效，仍缺乏系统性的理论探讨与实证支持。此外，感知竞争作为组织中常见的心理环境，其对个体正向情绪与行为表现的影响亦尚待厘清。本研究基于资源保存理论（COR），建构一套整合性模型，以探究工作意义感如何经由希望促进员工的主动服务行为，并进一步检验感知竞争的调节作用。 | en_US |
| dcterms.abstract | 本研究以中国地区酒店业一线服务人员为研究对象，透过三阶段问卷调查共搜集 294 份有效样本。主要构面包括工作意义感、希望、主动服务绩效与感知竞争，并以结构方程模型（SEM）进行假设检定。研究结果显示：（1）工作意义感显著正向影响希望，进而促进主动服务绩效；（2）感知竞争在工作意义感与希望之间具有显著负向调节效果，即在高竞争环境下，工作意义感转化为希望的效力减弱；但同时，高感知竞争环境本身亦与更高希望水平相关，呈现 “双刃剑” 效应。 | en_US |
