dcterms.abstract随着可持续发展理念深入人心,国家、社会还是公众对企业承担社会责任有更高的期待。对于大企业而言,通常有充分的资源、专门的部门管理社会责任。然而,对于数量庞大的中小企业而言,其 CSR 实践常面临资源约束严格、缺乏专门机构、实践更为零散且非正式的现状。承担企业社会责任究竟如何影响中小企业一线员工的工作投入行为还有待深入的探讨。本研究基于意义建构理论和归因理论,探讨中小企业中员工感知的 CSR 承担对员工投入的影响及机制。一方面,感知 CSR 可以增加员工感知的工作意义,因此有利于促进员工工作投入。另一方面,感知企业社会责任与员工工作投入的关系还受到员工归因的影响,员工对 CSR 的差异化归因则有可能加强或者削弱该影响路径。通过对粤港澳大湾区中小教育企业 206 位员工进行三阶段配对数据的问卷调研,研究发现中小企业 CSR 促进了一线员工工作意义,进而提升其员工投入。员工对 CSR 的内部归因强化了 CSR 对员工投入的促进作用,而员工对 CSR 的外部归因则弱化了 CSR 对员工投入的影响。该研究将 CSR 研究视角从资源丰沛的大企业延伸至资源有限的中小企业,丰富了 CSR 理论的应用边界,揭示了员工感知 CSR 后复杂的心理加工过程,明确了员工归因是关键边界条件。对于中小企业管理者,一方面需要强化企业社会责任的积极影响,增加员工对工作的意义感,增加员工的工作投入。另一方面需要在这个过程中进行适当的干预和沟通,强化员工对 CSR 的内部归因,降低员工的 CSR 外部归因,为中小企业承担社会责任的可持续发展提供理论和实践的启示。en_US
