| Abstract: | 在全球经济不确定性增加、产业结构深度调整与行业竞争日益加剧的背景下,组织优化已成为大中型企业提升运营效率并增强可持续发展能力的重要战略举措。已有研究发现并认可组织优化对组织整体绩效的正向价值作用,但忽略了组织优化对员工个体生产效率的激励作用。本研究以情感事件理论(Affective Events Theory, AET)为基础,结合面部识别技术与大样本面板数据,系统考察了组织优化对员工个体绩效的影响及其作用机制,从而弥补了以前研究之不足。 本文以某光伏企业 J 公司关停车间事件为准自然实验场景,以 188 名留存员工为主要研究样本,以其他员工(如接受留存员工的子车间员工或未接受留存员工的子车间员工)为控制样本,采取双重差分法(Difference-in-Differences, DID),检验了组织优化对留存员工个体绩效的影响,并进一步从员工个体情绪角度进行了机制检验,相应的实证结果发现:(1)相对于其他员工(如接受留存员工的子车间员工或未接受留存员工的子车间员工),组织优化后,留存员工的个体绩效(工时绩效和薪酬绩效)上升;(2)相对于其他员工,组织优化后,留存员工产生了更高的消极情绪;这一结果在那些个人情感倾向特质更加消极的员工中表现更明显;(3)整体而言,员工消极情绪对员工绩效存在正向影响;(4)员工情绪在组织优化与员工绩效之间发挥着中介作用;且相对于个人情感倾向积极的员工,此中介作用在个人情感倾向消极的员工中的作用更明显。这些发现揭示了 “组织优化-员工情绪-员工绩效” 的完整影响过程和机制。 本研究的理论贡献在于:(1)首次将 “个体留存员工” 作为研究对象,从而加深了对组织变革过程中个体员工行为的理解;(2)将员工情绪作为机制,从而揭示出组织优化对个体员工绩效影响的作用机制和 “黑匣子”;(3)依托面部识别技术获取员工情绪的客观数据,为情感事件理论提供了前沿实证分析技术支撑下的全新经验证据。(4)在实践层面,研究结论为企业在动态环境下推进组织优化提供数据驱动的决策依据,助力企业兼顾战略变革与员工绩效,提升组织变革的实施效能。 |
