The impact of organizational uncertainty on employee commitment : the moderating roles of coping with change and perceived trustworthinessen_US
This dissertation brings together two contemporary business issues (i.e. contextual uncertainty and managerial trustworthiness) into the organizational commitment study. The study examined how organizational uncertainty (e.g. restructuring, and layoffs) affect employee commitment and how coping with change and management's perceived trustworthiness moderate the relationship between organizational uncertainty and organizational commitment. Three samples were taken in the Greater China region from a large global telecom equipment provider undergoing a major restructuring at the time of survey administration. The data from the three samples show that perceived uncertainty affected employees' value and continuance commitments towards the organization. The data also support partially the interaction effects of managerial trustworthiness on the uncertainties/commitment relationship. However, there is inadequate evidence on the interaction effects of coping with change. In fact, the three samples have indicated a magnitude of diversity in main effects and interaction effects on the relationships between predictors and criterion variables. The complex and idiosyncratic nature of the results was explored.en_US
