dcterms.abstract | Employee silence is one of the most popular topics of western organizational behavior researches in recent years. However there are few empirical researches related employee in China. What is the characteristic of employee silence behavior in China? Is it different from the western employees? What is the main psychological state of silent employees? What is the mechanism of employee silence in an organization at individual level? This research was designed to answer these questions. Based on Morrison & Milliken ( 2000 ) theory , from management practice and organizational structure, taking employee's negative psychological state as moderator variable, this research tried to find the mechanism of employee silence behavior and the effect on organizational outcome. The dissertation focuses on the research in participating leadership behavior and informing leadership behavior, seeking for the leadership behaviors that have significant impacts on Chinese employees in domestic companies. It takes advantages of briefing and organizational formalization as the two key variables of organizational structure, to check structural variables' impacts on employee behavior. In our research, employee's negative psychological state has been decompounded into 3 specific ones: distrust in management, cynicism and anxiety. Based on abundant literature research, the essay pays critic attention mainly to Chinese managers' leadership behaviors, especially those with typical domestic management characteristics, according to the present Chinese particular economic, social and cultural environments. A synthetically academic model has been advanced, which contains participative leadership behavior, information-sharing leadership behavior, briefing, organizational formalization, employee negative psychological state, employee silence and organizational performance. 513 subjects were surveyed in Beijing Mobile Communication CO., LTD., 314 valid paired questionnaires were obtained. With SPSS 12.0 and AMOS 5.0, EFA, CFA, Pearson Regression Analyses, Reliability Analyses, SEM and other statistics methods were used. The following is our main findings: Results based on structure equation modeling using Amos indicate that participative leadership behavior and information-sharing leadership behavior have effect in employee silence mediating through negative psychological state. At the same time, participative leadership behavior and information-sharing leadership behavior had partially direct effects on organizational outcome. However, briefing and formalization have direct effects on employee negative psychological state and partially indirect effects on employee silence behavior but no direct effects on organizational outcome. Adopting Hierarchial Multiple Regression, we completely testify that negative psychological state is a mediator between participative leadership behaviors, fomalization and employee silence and between information-sharing leadership behavior and employee silence (Boss). The results of Path Analysis also show the causal relationship of all the predicted variables, furthermore, the direct and indirect effects on each variable. | en_US |
