dcterms.abstract现代企业的发展,越来越依赖于企业员工的主动行为。员工向上影响行为作为企业员工主动参与企业运营行为的一种,也变得更为重要。领导情绪作为近年来热门的研究方向,在促进员工的向上影响行为中是否有作用,是我们本次研究的重点。本文对领导情绪与员工向上影响行为的互动过程进行了研究,提出了领导情绪对员工向上影响行为的影响主要机制:领导情绪通过感染机制(Emotional contagion)以及信号传递机制 (Signaling process)对员工情绪进行影响,进一步影响员工的心理安全感(Psychological safety),并最终对员工的向上影响行为产生影响。本研究采用了手机实时研究的方式来获取领导与员工沟通时情绪的数据。通过为期两周的数据收集,对5家高科技企业的领导和员工进行配对研究,获得了1374份问卷。数据分析结果显示:1、领导的积极情绪和员工的积极情绪有正相关关系;2、员工的积极情绪与员工的心理安全感有正相关关系;3a:领导的积极情绪和员工感知的领导积极情绪有正相关关系;3b:员工感知的领导积极情绪与员工的心理安全感有正相关关系4、在领导积极情绪和员工心理安全感之间,员工的积极情绪以及员工感知领导的积极情绪起中介作用。5、员工的心理安全感与员工向上的亲和性行为成正相关关系。6、员工的心理安全感在员工向上的亲和性行为与员工积极情绪之间起中介作用。7、员工的心理安全感在员工向上的亲和性行为与员工感知的领导积极情绪之间起中介作用。8、员工的心理安全感与员工向上的挑战性行为成正相关关系。9、员工的心理安全感在员工向上的挑战行为与员工积极情绪之间起中介作用。10、员工的心理安全感在员工向上的挑战性行为与员工感知领导积极情绪之间起中介作用。en_US
