dcterms.abstractThe purpose of this study was to explore the facilitating factors of job satisfaction and job dissatisfaction of frontline social workers of residential service for boys of non-government organization in Hong Kong. In addition implications of job satisfaction and job dissatisfaction of the workers in work and personal life was explored. It was expected that insight would be generated for the management teams of similar service units to enhance the work motivation of frontline social workers and ultimately, the quality of the service. A qualitative method with convenience sampling was employed in this study. Eight participants were selected from four service units of a social service agency in Hong Kong. All participants have attended respectively in eight semi-structural interviews with an interview guide. The collected information was further organized and analyzed. With reference to the part of interpretation of information, relationship with client and desirable client progress were the most important facilitating factors of job satisfaction while ineffective management was the most important factor of job dissatisfaction. Job satisfaction would lead to enhancing work motivation and in turn, the quality of service. However, job dissatisfaction would affect the quality of service in a negative way. Some recommendations to residential service administrators and researchers were made in this study. In order to facilitate workers' job satisfaction, supervisors were advised to give adequate recognition, support, guidance and feedback to workers. In addition, supervisors should pay conscious effort to build up desirable teamwork among workers. Researchers were advised to conduct studies to get a comprehensive understanding of how to enhance service quality in residential service for young people.en_US
