Abstract: | 本研究从团队层次来分析目标结构对领地意识的前因影响,领地意识作用下的跨界交互活动,以及对团队绩效的影响。同时,在本研究中也分析了以任务相依性为代表的情境因素在此活动中可能产生的影响,从而进一步补充和强化了领地理论的内容。在实证研究中,本研究选择了人力资源服务的业务团队作为样本,进行了多批次、多时间点的数据收集。实证研究验证了团队领地意识受团队目标结构的影响,竞争性目标会正向影响团队领地意识,而合作性目标则会负向团队领地意识。当团队领地意识较高时,具有负向效应,不仅会阻碍团队开展对外的跨界交互活动,同时也会提升个体间壁垒导致团队内部的知识活动难以顺利进行,这些都会影响到团队的最终绩效。此外,在实证研究中也发现任务相依性调节目标结构与团队领地意识之间的关系,当任务相依性越高时,合作性目标与团队领地意识之间的负向关系越强;当任务相依性越低时,竞争性目标与团队领地意识之间的正向关系越强。通过对团队领地意识的深入探讨,可以帮助正确认识其积极作用和消极作用,并在抑制消极作用的基础上,发挥出积极作用,进而提升团队的价值创造活动和最终绩效。 |
