dcterms.abstract激情就是一个人对他(她)所喜爱及认为重要的事物,投入时间和精力的行为的一种强烈倾向(Vallerand et. al.,2003),而工作激情则将这种热情体现在工作上。过去的研究主要还是集中在以个体为单位的心理学或行为学范畴里(Baum & Locke,2004;陈晓萍等,2009;Carpentier&Mageau&Vallerand,2011) 但我们发现和内在激励有着密切联系的工作激情(Vallerand,2010)能够激发员工的创造力。根据Vallerand 提出的激情二元理论("the Dualistic Model of Passion",DMP,Vallerand et. al.,2003),激情有两种类型,分别是和谐激情(harmonious passion)与强迫激情(obsessive passion),这两种激情是根据激情行为内化为核心自我或个体同一性的方式来进行区分的。而和谐的工作激情可以带来积极愉快的体验,强迫的工作激情则会让人感到压力和疲倦,从而对员工的创造力产生不同的影响。和谐的工作激情能使人充满活力、思路活跃,帮助创造力得以提升;强迫的工作激情则导致人疲惫困倦、机械僵化,抑制创造力的产生(Vallerand et. al.,2008,2010;Scott Barry Kaufman,2011)。影响员工工作激情的因素有很多,本文主要研究工作和谐激情在工作团队中的感染机制和对创造力的影响。在工作团队中,正式领导和非正式领导(技术团队中的专家)的工作激情都对员工的和谐工作激情有着一定的影响,而这种影响受到领导(或专家)和员工关系(LMX/CWX,Tangirala,Green&Ramanujam,2007)的调节。本研究采用实证研究的方法,通过对国内一家大型软件研发企业的49 个团队,将近300 名员工、领导和专家(非正式领导)进行问卷调查,采集团队成员工作和谐激情、团队领导工作和谐激情、团队专家的工作和谐激情、员工与领导的交换关系、员工与专家之间的交换关系、员工的创造力等重要的研究数据。本研究发现,在团队中:员工的工作和谐激情与员工创造力的关系呈正相关的关系,员工创造力和员工和谐激情的相关因子显著,预测效果明显;同事交换质量与专家工作和谐激情的交互项同员工工作和谐激情有着显著的正相关关系;员工的工作和谐激情对于"同事交换质量与专家工作和谐激情的交互项同员工工作和谐激情有着显著的正相关关系"有显著的中介作用。本研究对于如何创造高激情高创造力员工和团队有着较大的管理实践意义。en_US
