| Abstract: | Healthcare Manager (HCM) is a new member in the Physician team. This study is to investigate job crafting among HCMs, a bottom-up approach they use to redesign their job, its antecedents and consequences. By using a two-wave survey through self-administered questionnaire, this study identified meaning of work (MW) as the key motivation for job crafting (JC). Together with job engagement (JE), Patient-Physician Relationship (PPR) was found to be an outcome of job crafting, which was measured by both patients' trust and patients' relationship with HCM. This study demonstrated that JC strongly mediated the effects from MW to JE and PPR. Information technology empowerment (ITE) and transformational leadership (TL) moderated the relationship between MW to JC in different manners. More specifically, when the level of MW is high, the moderation effect of ITE is significantly positively. When the level of MW is low, the moderation effect of TL is significant. However, the hypotheses around perceived organizational support were not supported by data. This study identified that HCM can play a key role in proactive PPR management. It established a good foundation for future research to explore JC under the Chinese healthcare context. It also introduced customer-employee rapport in service relationships as a new PPR measurement. |
