Abstract: The study is to find the gap between the expectation and perception among the tour guides with over one year working experience in Shanghai. The result of the study found that there was a severe gap between the high expectation and low perception. 32 unmet expectation factors related to satisfaction were reduced to 8 ones through factor analysis. The unmet expectation factors were partially positively correlated with satisfaction and partially negatively correlated with turnover intention. Satisfaction was negatively correlated with turnover intention. Though the findings in the analysis, it is suggested that travel agencies could shortens the gaps to promote the satisfaction and minimize the turnover intention by the human resource strategies in recruiting new travel guide, advocating life-long profession, maintaining brains and building ideal working environment.
