Abstract: | 本研究在组织承诺和职业的基础上提出了岗位承诺 (Position Commitment) 的概念,即:个人对组织中特定岗位的认同和参与相程度。并以人与环境互动理论 (Person-Environment Interaction Theory) 为依据展开实证研究,充分融合管理学和心理学的理论精髓,提出岗位承诺是否影响及怎样影响员工主动性行为的问题,引入工作投为中介变量、要求-能力匹配作为调节变量,通过对岗位承诺作用机制的研究,进一步拓展基于员工态度、能力和行为的研究。数据采集自北京、深圳,杭州等城市的多家大中型企业,调研对象包括员工及其主管领导。采用多元回归分析对研究假设进行检验。本研究丰富了人与环境互动理论的应用,不仅提出了岗位承诺这一全新的概念、拓宽了员工在组织中的承诺内容范围,而且延伸了对员工主动性行为影响因素的相关理论。 |
